Company Background and Market Challenges

Smith Upholstery has been in business since 1970. The company began by providing hand-upholstered seats for luxury automakers and built a reputation for excellence. However, the company has experienced a decline in business in recent years due to the emergence of in-house upholstering shops by luxury automobile companies. As a result, the founder of Smith Upholstery, Robert Smith, recognized the need to secure contracts to upholster seats for the high-volume economy car market using automated technology.

Human Resources Planning and Job Evaluation Needs

To oversee the operation of the automated systems and troubleshoot problems that could slow down the line, Robert staffed the manufacturing line. However, he understood that he needed assistance with job descriptions and work evaluation plans to set pay rates. To this end, he hired Marco Colella after completing his master’s degree in human resources (Martocchio, 2020).

Marco was tasked with leading the job description and job evaluation projects. He met with managers to understand current staffing and job structures, and to discuss anticipated staffing needs. Marco developed a proposal for completing the project based on the information he gathered and his knowledge about job descriptions and job evaluations in his degree program.

Job Evaluation Methods and Managerial Decision-Making

The proposal included alternatives for conducting job evaluation, including simple ranking, alternate ranking, point method plans, and estimated timeframes for completing each method. Marco also analyzed the pros and cons of each approach. Ultimately, he recommended using the point method to build internally consistent job structures.

Competing Priorities and HR Leadership Challenges

Nevertheless, Robert instructed him to use the simple ranking method instead, with the task of completing the ratings himself and reducing the completion time from two weeks to one week. In addition to the job evaluation project, Robert assigned Marco to complete the company’s first affirmative action plan, which was already two weeks overdue. Despite these challenges, Marco remained dedicated to fulfilling his responsibilities to the best of his ability and to positively impacting Smith Upholstery.
